Abstract

This qualitative case study examined the critical factors that affect job satisfaction, commitment, and overall performance among high performers recognized as Employee-of-the-Month (EOM) winners within multiple healthcare systems, as well as insights from professionals in human resources, education, and higher education sectors, to provide a broader understanding of leadership dynamics and performance across different industries. By exploring how these award-winning employees perceive and navigate their relationships within the organizational hierarchy and among their peers, the results provide valuable insights into the relational qualities that influence their interactions with both leaders and team members. The study leveraged the leader-member exchange (LMX) and team member exchange (TMX) theories to understand better how these dynamics contribute to organizational success and employee well-being. Data collected through semi-structured interviews revealed trust, empowerment, growth opportunities, and communication as pivotal in shaping high performers’ experiences and outcomes. The findings have significant implications for leadership practice, as fostering these relational qualities can enhance job satisfaction, commitment, and performance among top talent. Additionally, this research contributes to scholarly discussions on LMX and TMX, offering a framework for future studies aimed at optimizing team dynamics and leadership effectiveness in high-stakes environments like healthcare.
